The Number One Thing To Consider When Choosing A New Employer

Of course, you need to consider the position and title, responsibilities, and potential opportunity along with salary and benefits when evaluating a position with a new company. But according to a new survey by Deloitte released last week, the majority of respondents believe that finding an inclusive work environment is critical.

The results of this survey show that 80% of respondents think that inclusion is an important factor in choosing an employer.

72% of working Americans are at risk of leaving an organization for a more inclusive one, and nearly a quarter of respondents stated they left an organization for one with a more inclusive culture. In fact, 30% of millennials reported that they left a job for a more inclusive culture at another organization.

I sat down last week with Deepa Purushothaman, national managing principal of Inclusion at Deloitte, to discuss the findings of the research and what suggestions she might have about how to evaluate if a future employer is inclusive.

Marcus:  What was your biggest takeaway from the survey?

Purushothaman:  The survey reinforces for me that inclusion is important. And that inclusion is not important just for inclusion purposes, that inclusion has a huge impact on talent. That was one of the biggest takeaways for us around this survey. That’s a really important correlation. Because sometimes people just focus on inclusion for inclusion purposes. And I think what we’re starting to see is inclusion evolving, becoming even more important on how people choose their jobs; why people succeed and why people stay at their job.

Marcus:  What are some of the things people need to look for if they’re evaluating a new employer?

Purushothaman:  I think one of the most important things is to do your research. There are so many wonderful formal and informal sites and places to go now for real-time information on companies. Find out as much as you can about a company: what it stands for, its values. And do that research.

Talk to people that work at the company. Talk to not only the people you’re interviewing with, but ask if you can talk to someone who will be a peer at your level. I think that sort of peer-to-peer conversation where you can feel comfortable asking questions is game-changing and something people should do.

Marcus:  What was surprising to me was the results showed that people aren’t necessarily looking at a company’s programs and initiatives in order to assess the culture.

Purushothaman: That was totally surprising. And I think that’s because people just expect it. This next generation, the millennial generation, just expects that to be the case. So what they’re really looking for is culture. And I think it’s harder to find and identify. But I think it’s a really important nuance in the conversation. People aren’t just looking for programs to identify inclusion. They’re looking for the culture of inclusion, which is harder. But it’s also really exciting. Because to me it means that inclusion is advancing.

Marcus:  Deloitte has some great programs and initiatives. Should people be looking at these types of things as well?

Purushothaman: I would say yes even though the study suggests that people aren't looking at those things as much. But I think those things are also an indication of where we put our money. Where leadership is focused. I think the biggest thing that people need to look for is a company of transparency. And a company of conversation. What the study suggested is that leaders need to really listen to their people.

That inclusion and what people mean by inclusion and how people evaluate inclusion is really personal and individual and different person to person.

So if you don't talk to your people and understand what they want. If you don't really develop a culture based on the needs of your people, you're going to be missing the marks. So I think looking for that sort of dialogue, especially with social media.

Marcus:  If you look at the programs themselves, that’s only one part of it. What’s probably most important is how these programs were developed. If programs were developed out of ongoing conversations with employees, focus groups, etc. then you know that’s a workplace culture that is more inclusive.

Purushothaman:  Yes, I agree with that. I also think that you can really quickly see if a leadership team is listening to their people and acting on that feedback.

And you can talk to peers or again go online to some of these sites that anonymously or non-attributively comment on executive teams.

But you can see which teams listen to their people and are actually walking the talk. And that is again, a big piece of the survey was it's not just about programs. It's not just about what the company. It is also about what the leaders do. And how the leaders listen to teams and actually act upon that.

Marcus:  Isn’t that hard to evaluate until you’re in the company?

Purushothaman:  I'm pushing the social media angle because there's so much more information available. I do think you can maybe get a sense of how the organization speaks to people.

The kinds of letters they put out. I think in the last couple of years we've seen some really transformative letters coming out from leadership. For example open letters.

Those kinds of mechanisms I think are evolving. And I think that really speaks to the tone at the top.

So you're right. You're never going to know until you get into an organization and probably even spend some time there, to be honest with you.

But I do think that you can get a sense by talking to people, by looking around, what leadership looks like, and actually looking at the leaders, not just the organization itself.

I think that's the big lesson from this as well is that the individual leaders actually really matter.

Marcus: From a company perspective, what did you learn from this survey?

Purushothaman:  I think our biggest lessons learned were that inclusion is becoming even more important as an impact on talent.

This is the business case for an inclusion conversation. We have some more data points that suggest, ‘This is why you need to care about it.’ And then the other data about the fact that yes millennials have left. That people are looking at more than the numbers than the culture, is really important.

But one of the big pieces that came out of this survey for me is this sense of belonging. Or that, to feel included you have to feel like you belong somewhere.

That people want to feel like they belong in an organization.

And maybe 15 years ago that looked like, ‘Does the organization mimic my demographic?

Or do I see women at the top?’ It's more than that now.

And that sense of belonging, again harder to quantify.

And harder to really pull apart. It’s really important that we get right.

People need to talk to their teams and talk to their staff, and really understand the people they work with. And really then act upon that.
